One of the most common frustrations in coaching is the gap between what players hear and what they actually do. Instructions are given clearly, corrections are repeated, and yet, when the moment comes in a game, the behaviour remains unchanged. This is not a communication problem. It is a design problem.

Players are not struggling because they do not understand. In most cases, they understand exactly what the coach is asking for. They know they should scan more, open their body, or play quicker. The issue lies in the assumption that understanding automatically leads to transfer. It does not. Understanding is cognitive. Performance is behavioural. The bridge between the two is built through experience, not instruction.

Traditional coaching often leans heavily on verbal feedback. The coach observes, stops the session, provides information, and expects that information to be applied immediately. While this approach can create awareness, it rarely leads to consistent behavioural change. This is because the player is not being placed in an environment that requires the behaviour to emerge naturally. Instead, they are being told what to do without being given the conditions that make that action necessary.

From a skill acquisition perspective, behaviour is shaped by constraints. The environment, the task, and the individual interact to produce movement solutions (Davids, Button & Bennett, 2008). If the environment does not demand a specific action, players will default to their existing habits. No amount of verbal instruction will override this consistently.

For example, telling a player to “scan more” is ineffective if the practice does not create pressure, uncertainty, or multiple options. Scanning is not a habit that develops through instruction alone. It develops when the player experiences situations where failing to scan leads to loss of possession or missed opportunities. The learning is embedded in the consequence, not the command.

This is where coaching must shift from telling to designing. Instead of asking what to say, coaches should be asking what to change within the practice. Small adjustments can have significant impact. Limiting touches increases decision speed. Adjusting space changes perception and awareness. Adding directional constraints forces players to receive in specific orientations. These are not just drills. They are interventions that shape behaviour.

Importantly, this does not mean feedback becomes irrelevant. Feedback still plays a role, but its function changes. Rather than being the primary driver of learning, it becomes a support mechanism. It reinforces what the player is already beginning to experience within the practice. It guides attention rather than dictates action.

There is also a psychological component to consider. When players are constantly told what to do, they can become dependent on external input. This reduces autonomy and decision-making confidence. By contrast, environments that encourage exploration and problem-solving promote deeper learning and ownership. Players begin to understand not just what to do, but why they are doing it.

The ultimate goal of coaching is not to create players who can follow instructions. It is to develop players who can adapt, solve problems, and perform under pressure. This requires a shift in how we view feedback. It is no longer the solution. It is part of a broader system.

If the environment does not demand the behaviour, the player will not perform it. That is the reality coaches must design for.
